Only\u00a0<a href=\"https:\/\/hbr.org\/2024\/01\/its-time-to-prioritize-employees-financial-health\" target=\"_blank\" rel=\"noreferrer noopener\">28% of organizations offering financial wellness programs<\/a>\u2014even when their employees say they\u2019re eager for help managing debt.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-the-growing-burden-of-student-loan-debt\"><strong>The Growing Burden of Student Loan Debt<\/strong><\/h2>\n\n\n\n<p>Student loan debt, in particular, is a major contributor to financial-related stress. As of March 2025, 42.8 million&nbsp;borrowers in the United States, including more than <a href=\"https:\/\/www.economicpolicyresearch.org\/jobs-report\/how-student-debt-impedes-retirement-and-financial-security-for-older-workers-and-how-2024-elections-may-impact-policy-reforms\">2.2 million people over the age of 55<\/a>, reported an average balance of <a href=\"https:\/\/educationdata.org\/student-loan-debt-statistics\">$38,375<\/a>. That debt can have serious implications for mental health:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><a href=\"https:\/\/clp.law.harvard.edu\/knowledge-hub\/magazine\/issues\/student-debt\/debt-takes-a-toll\/\">65% of adults feel anxious or stressed because of their loans<\/a>, and over half of adults feeling regret or guilt.<\/li>\n\n\n\n<li>The majority of adults who owe over $100,000 in student loans say that their <a href=\"https:\/\/clp.law.harvard.edu\/knowledge-hub\/magazine\/issues\/student-debt\/debt-takes-a-toll\/\">debt has caused them to feel depressed or hopeless<\/a>.<\/li>\n<\/ul>\n\n\n\n<p>In this scenario, many employees face a difficult tradeoff: invest in a 401(k) to get their employer match or pay down student loans. Ultimately, outstanding debt balances prevent many employees from saving for retirement. Specifically, 42% of adults with student loans are not saving for retirement. Meanwhile, 61% are worried they will not have enough money to support themselves after retiring. It\u2019s no surprise, then, job seekers are looking for support. <a href=\"https:\/\/www.abbott.com\/corpnewsroom\/strategy-and-strength\/company-student-loan-perk.html\">Nine in 10 college students with student loans are looking for a company offering student loan perks<\/a>, and six in 10 working adults would consider switching companies to gain a student debt benefit.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-paying-off-debt-and-saving-for-the-future\"><strong>Paying Off Debt and Saving for the Future<\/strong><\/h2>\n\n\n\n<p>While <a href=\"https:\/\/www.shrm.org\/topics-tools\/news\/benefits-compensation\/student-loan-benefits-on-the-rise\">14% of companies offer some type of student loan debt payment benefit<\/a>, most provide <a href=\"https:\/\/www.nytimes.com\/2018\/06\/26\/your-money\/student-loan-repayment-benefit.html\">lump-sum payments for employees<\/a>. Unlike these other organizations, Abbott created a program that helps employees pay off debt and save for retirement simultaneously.<\/p>\n\n\n\n<p>Specifically, the Freedom 2 Save program enables employees to direct their 2% minimum 401(k) contribution to their student loan payments while still<a href=\"https:\/\/www.abbott.com\/corpnewsroom\/strategy-and-strength\/company-student-loan-perk.html\"> getting a 5% match contribution<\/a> toward the their 401(k). Unlike standard 401(k) payments, contributions to student loan payments are made with <a href=\"https:\/\/www.nytimes.com\/2018\/06\/26\/your-money\/student-loan-repayment-benefit.html\">taxed earnings<\/a>. <a href=\"https:\/\/www.abbott.com\/content\/dam\/corp\/abbott\/en-us\/hub\/Freedom-2-Save-Blueprint.pdf\">All employees<\/a> who are eligible for Abbott\u2019s Stock Retirement Plan can sign up for the program on day one.<\/p>\n\n\n\n<p>In the first year of the program, more than <a href=\"https:\/\/www.abbott.com\/corpnewsroom\/strategy-and-strength\/company-student-loan-perk.html\">1,000 employees signed up<\/a>. Abbott estimates an average of three years were shaved off of their loan periods, saving them thousands of dollars in interest. Now, more than <a href=\"https:\/\/finance.yahoo.com\/news\/brighter-future-employees-student-loans-133500489.html\">3,400 employees<\/a> have participated. In total, Abbott has contributed over <a href=\"https:\/\/finance.yahoo.com\/news\/brighter-future-employees-student-loans-133500489.html\">$7.7 million to participants\u2019 401(k)s<\/a>.<\/p>\n\n\n\n<p>Abbott, meanwhile, has seen an impact on their hiring and retention. For example, employees who participate in Freedom 2 Save are <a href=\"https:\/\/www.abbott.com\/content\/dam\/corp\/abbott\/en-us\/hub\/Freedom-2-Save-Blueprint.pdf\">19% more likely to stay with the company<\/a>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-interested-in-starting-your-own-benefit\"><strong>Interested in Starting Your Own Benefit?<\/strong><\/h2>\n\n\n\n<p>While Abbott had to <a href=\"https:\/\/www.hr-brew.com\/stories\/2024\/01\/16\/abbott-retirement-student-loan-benefits\">work with the federal government<\/a> and receive permission from the IRS to implement their Freedom 2 Save program, the 2024 <a href=\"https:\/\/www.irs.gov\/newsroom\/secure-2-point-0-act-changes-affect-how-businesses-complete-forms-w-2\">SECURE 2.0 Act<\/a> now allows employers to <a href=\"https:\/\/www.irs.gov\/newsroom\/irs-issues-important-interim-guidance-on-employer-matching-contributions-made-to-retirement-plans-related-to-employee-student-loan-payments\">match retirement contributions<\/a> based on student loan payments. Since then, <a href=\"https:\/\/www.hrdive.com\/news\/help-employees-save-for-retirement-and-pay-back-student-loan-debt-simulta\/719160\/\">a number of companies<\/a>, including Chipotle and Verizon, have launched similar programs.<\/p>\n\n\n\n<p>To support other organizations, Abbott created the <a href=\"https:\/\/www.abbott.com\/corpnewsroom\/strategy-and-strength\/tackling-student-loans-and-saving-together.html\">Freedom 2 Save Blueprint<\/a>.
