Lessons from HR Leaders on Mental Health"},"content":{"rendered":"\n<p>Depression and anxiety cost the global workplace an estimated <strong>$1 trillion in lost productivity<\/strong> every year, driven by <strong>12 billion lost working days<\/strong> annually (<a href=\"https:\/\/www.who.int\/news-room\/fact-sheets\/detail\/mental-health-at-work\">WHO<\/a>). Yet, many organizations still treat mental well-being as a nice-to-have in a benefits brochure instead of a strategic priority. While one in five working-age adults experiences mental health challenges (<a href=\"https:\/\/www.who.int\/news-room\/fact-sheets\/detail\/mental-health-at-work\">WHO<\/a>), only one in four US employees strongly agrees that their employer cares about their well-being (<a href=\"https:\/\/www.gallup.com\/workplace\/507974\/leaders-ignore-employee-wellbeing-own-risk.aspx\">Gallup<\/a>). That disconnect has real consequences.<\/p>\n\n\n\n<figure class=\"wp-block-pullquote is-style-coral_large_quote\"><blockquote><p><strong>Workers who feel supported are 71% less likely to report burnout<\/strong>, <strong>3x more likely to be engaged, and 69% less likely to be actively job-hunting<\/strong>. If you\u2019re seeing higher attrition or lower engagement, your employees\u2019 declining mental health might be the culprit.<\/p><cite> (<a href=\"https:\/\/www.gallup.com\/workplace\/507974\/leaders-ignore-employee-wellbeing-own-risk.aspx\">Gallup<\/a>)<\/cite><\/blockquote><\/figure>\n\n\n\n<p>Mental health surfaced as a top concern in Seramount\u2019s recent conversations with CHROs about the future of work. Senior HR leaders consistently pointed to well-being as both a workforce necessity and a business imperative. That\u2019s why we made mental health at work the central theme of our most recent <a href=\"https:\/\/seramount.com\/solutions\/assess360\/#evs\">Employee Voice Session (EVS)<\/a>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-well-being-is-top-of-mind-in-the-c-suite\"><strong>Well-Being Is Top of Mind in the C-Suite<\/strong><\/h2>\n\n\n\n<p>Employee Voice Sessions (EVSs) are virtual, anonymous focus groups that allow HR and Talent leaders to uncover real-time sentiment across the organization. Unlike traditional surveys or one-off town halls, EVSs use live facilitators to guide text-based conversations that create a psychologically safe space to surface honest insights and perspectives.<\/p>\n\n\n\n<figure class=\"wp-block-pullquote is-style-coral_large_quote\"><blockquote><p>\u201cHolding one Employee Voice Session is like conducting sixty one-on-one interviews at once. I\u2019ve never seen another tool that can gather employee insights in such an engaging way.\u201d <\/p><cite>\u2013Chief Culture Officer, Global Insurance Company<\/cite><\/blockquote><\/figure>\n\n\n\n<p>In our most recent EVS, HR and Talent leaders across industries discussed how mental health is shaping everything <a href=\"https:\/\/seramount.com\/articles\/burnout-is-a-leadership-crisis-why-well-being-is-the-next-business-imperative\/\">from absenteeism and burnout to retention, productivity, and workplace culture<\/a>. While only one-third of participants said their well-being strategies were \u201cvery or extremely successful,\u201d nearly all agreed: <strong>More must be done.<\/strong><\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-how-employers-are-meeting-the-moment\"><strong>How Employers Are Meeting the Moment<\/strong><\/h2>\n\n\n\n<p>EVS participants reported a significant increase in mental health requests over the past year. Seventy percent of people leaders observed increased requests for well-being support, 55% saw more accommodation requests, and 40% reported a surge in mental health leave requests (excluding short-term disability). <a href=\"https:\/\/seramount.com\/articles\/a-new-kind-of-first-responder-equipping-employees-to-support-well-being-through-mental-health-first-aid\/\">They also shared that current efforts to encourage a healthy lifestyle, build awareness, and offer safe spaces for support seem to be working<\/a>. More employees are using on-site wellness facilities, participating in financial wellness workshops, and taking advantage of mental health apps promoted by their teams.<\/p>\n\n\n\n<h3 class=\"wp-block-heading has-h-4-font-size\" id=\"h-what-hr-leaders-are-seeing\"><strong>What HR Leaders Are Seeing<\/strong><\/h3>\n\n\n\n<p><em>Hover over the image below to see more EVS results about the future of mental health at work<\/em>.<\/p>\n\n\n\n<figure class=\"wp-block-embed aligncenter is-type-wp-embed is-provider-canva wp-block-embed-canva\"><div class=\"wp-block-embed__wrapper\">\n<iframe loading=\"lazy\" title=\"Mental Health EVS Results\" src=\"https:\/\/www.canva.com\/design\/DAGnRX5GLHA\/Tto_Y97GRKfsScQuHQ8jNg\/view?embed&amp;meta\" height=\"281\" width=\"500\" style=\"border: none; border-radius: 8px; width: 500px; height: 281px;\" allowfullscreen=\"allowfullscreen\" allow=\"fullscreen\"><\/iframe>\n<\/div><\/figure>\n\n\n\n<p>Leaders at hybrid and remote organizations emphasized how much scheduling and location flexibility reduces stress, with the caveat that intentional in-person connections help reduce isolation<em>.<\/em> One participant stated, \u201cBurnout and psychological safety are increasingly front and center as we support our teams.\u201d Other participants provide training to help managers <a href=\"https:\/\/seramount.com\/articles\/workplace-disruption-is-inevitable-disengagement-doesnt-have-to-be\/\">create a positive team environment<\/a>.<\/p>\n\n\n\n<p>Some of the most commonly offered resources include:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Employee Assistance Programs (EAP)<\/li>\n\n\n\n<li>Health and wellness programs<\/li>\n\n\n\n<li>Volunteering initiatives<\/li>\n\n\n\n<li>Flexible scheduling<\/li>\n\n\n\n<li>Fitness resources<\/li>\n\n\n\n<li>Employee resource groups (ERGs)<\/li>\n\n\n\n<li>Financial wellness programs<\/li>\n\n\n\n<li>Pulse surveys<\/li>\n\n\n\n<li>Meditation (apps) and resources<\/li>\n<\/ul>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-measuring-what-matters\"><strong>Measuring What Matters<\/strong><\/h2>\n\n\n\n<p>Companies making the biggest strides in workplace well-being aren\u2019t just expanding their offerings\u2014they\u2019re tracking their impact. These companies know the \u201cright\u201d mix of programs will evolve with their changing talent needs. <strong>Most EVS participants agreed that the top KPIs, or key performance indicators, to measure employee well-being are employee turnover (80%), engagement scores (80%), EAP utilization (70%), absenteeism (50%), and program participation (40%).<\/strong> Other signals that your mental health programs are making progress can be found in:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Pulse survey results<\/li>\n\n\n\n<li>Benefits utilization rates<\/li>\n\n\n\n<li>Program participation<\/li>\n\n\n\n<li>Employee feedback<\/li>\n\n\n\n<li>Health care costs<\/li>\n\n\n\n<li>ERG engagement<\/li>\n\n\n\n<li>Manager effectiveness<\/li>\n<\/ul>\n\n\n\n<p><strong>The best way to <\/strong><a href=\"https:\/\/seramount.com\/articles\/three-steps-to-discover-which-mental-health-and-wellness-interventions-employees-really-need\/\"><strong>measure how well you\u2019re meeting employees\u2019 needs<\/strong><\/a><strong> is to ask directly\u2014and make it safe to answer honestly.<\/strong> When employees know their input will lead to action, they\u2019re more likely to share, giving HR the insights needed to course-correct or scale what\u2019s working.<\/p>\n\n\n\n<p>Mental health is one of the most urgent talent priorities of 2025.
